L&D

Why Learning & Development Is One of the Best Investments HR Can Make

How a structured L&D programme improves retention, productivity and internal promotions in Indian SMEs — and how to start one without a big budget.

When budgets are tight, training is often the first line to be cut. That is usually a mistake. A focused learning and development (L&D) programme pays back in ways that show up directly in HR's own numbers: fewer resignations, faster ramp-up for new hires, and more roles filled from inside.

Where the return comes from

  • Retention — Growth is one of the most common reasons people give for leaving. Visible learning paths give them a reason to grow with you instead.
  • Faster onboarding — Structured induction courses mean new joiners become productive sooner and managers repeat themselves less.
  • Internal promotion — Training people for the next role is usually cheaper and less risky than hiring from outside.
  • Compliance and quality — Policy, safety and process training reduces errors and protects the business.

Starting L&D without a big budget

  1. Pick two or three skills that matter most this year — for example, product knowledge for sales, or people management for new team leads.
  2. Use your own experts. Your best performers can record short sessions; internal content is often more relevant than generic courses.
  3. Make it short and mobile. Ten-minute modules that people can finish on their phone get completed.
  4. Track completion and follow up personally with those who fall behind.
  5. Connect it to careers. Make course completion part of promotion eligibility so learning has a visible payoff.

How to measure it

Track a handful of numbers before and after: course completion rate, time for new joiners to reach full productivity, attrition among trained versus untrained employees, and the share of promotions filled internally. You don't need precise ROI figures to see whether the programme is working.
